平成16年度から独立行政法人化される国立大学の事務職員を調査対象として, 今後の大学事務組織の活性化を図るためのキーファクターを, ワークモチベーションであると捉え, ワークモチベーションとリーダー行動に影響を及ぼす要因についての定量的分析から全体的な傾向を把握するとともに, その作用機序についての検討を行った。さらに, 定性的手法により, ワークモチベーションと日常業務との関連性の検討を行い, 国立大学事務官におけるワークモチベーションやモラールを向上または低下させる具体的な事象を明らかにすることを目標とした。その結果, 職位が高くなるに従い, モチベーションの前駆要因である自己効力感が高まるということが明らかになり,
